Management
Getting a group of people to actually execute
Motivation, teams, and the structure that decides what happens when nobody is watching.
Everything up to here was about deciding what to do. This lesson is about the part that actually decides outcomes: what a group of people does when no one is watching. That is set by information flow, incentives and structure — not by good intentions.
On motivation, the useful distinction is between hygiene factors and motivators (Herzberg). Pay, conditions and job security prevent dissatisfaction — but improving them further does not create motivation. What creates motivation is the work itself: autonomy, mastery, purpose. Paying more does not fix a job with no autonomy.
WHY TEAMS FAIL TO EXECUTE (Lencioni's five dysfunctions, bottom-up)
5. Inattention to RESULTS <- "we shipped nothing on time"
4. Avoidance of ACCOUNTABILITY <- "nobody wanted to say it out loud"
3. Lack of COMMITMENT <- "I did not really agree, so I did not try"
2. Fear of CONFLICT <- "we were polite instead of honest"
1. Absence of TRUST <- "I cannot admit a mistake here"
^ fix this one first; each layer rests on the one below
The bottom layer is not a soft skill. Without it, bad news travels too
slowly for anyone to correct course, and the plan decays silently. The Lencioni chain is worth reading bottom-up because it explains a pattern you will recognise: organisations that are "very polite" and chronically late. Politeness suppresses the conflict needed to test a plan, unvoiced disagreement becomes non-commitment, and non-commitment looks like bad execution. The root is usually that news — especially bad news — does not travel.
According to Herzberg, what does raising pay do?
Hygiene vs. motivators
Pay prevents unhappiness; the work itself creates drive.
Absence of trust
The bottom of the execution chain — bad news stops travelling.
Structure > mood
Behaviour follows measurement; fix the incentive, not the vibe.
